ESG initiatives (a set of practices related to environmental, social, and governance aspects) have been a key focus on organizational agendas. The reporting of ESG practices typically prioritizes governance measures aimed at compliance and transparency, receiving more investment than the other ESG pillars. There is a gap in attention to social practices, which are considered insufficient compared to the other two pillars, highlighting the need for further research. Similarly, when it comes to social practices, diversity is identified as a relevant theme among the social practices promoted by ESG. However, it still encompasses few discussions related to people with disabilities. Furthermore, another impact arising from the disclosure of ESG practices concerns the variability in reported information, influenced by factors at both the national and organizational levels. Other national-level characteristics, such as political, labor, and cultural systems, also significantly affect the reported information. In this sense, Institutional Theory emerges as an important theoretical lens for investigating organizational practices. For this study, the following research question was formulated: How does the social pillar of ESG address organizational diversity, and can institutional pressures on ESG and publicly disclosed diversity practices drive compliance with disabilities quota in organizations? The objectives of this thesis were: (a) to investigate how diversity practices were addressed within the social pillar of ESG, and (b) examine the relationship between institutional pressures and reported diversity and inclusion practices in shaping compliance with people with disabilities quota legislation. The thesis consists of three articles. The first article, a theoretical essay, discusses diversity management practices through the lens of Institutional Theory, identifying key research variables within the social pillar of ESG. The second article conducted an international bibliometric review on ESG, analyzing the theoretical field and investigating differences in how low- and high-income countries index research on the social pillar of ESG. The third article analyzes the associations between the identified variables and the reported social practices for diversity management, as well as the relationship with compliance with the quota for the employability of people with disabilities in Brazilian companies eligible for the ISE. The findings highlight the lack of focus on the social pillar regarding people with disabilities and suggest that enforcement mechanisms, such as the adoption of the GRI, to ensure compliance with quotas for people with disabilities. ...
